progress starts with awareness
Fractional Operational Leadership for Biotech and Early-Stage Founders.

You built a company to lead it…. You are still running it.
Somewhere between the first hire and the fiftieth, the structure stopped keeping up with the growth. Now most decisions route through you, most delays land on you, and the strategic work you started the company to do sits in a document you have not opened in months.
I install the structure that lets your team carry weight, so you can go back to leading
The Problem
The bottleneck is not you!
It is that your company outgrew the way it makes decisions, and nobody stopped to redesign it.
Early on, everything routing through the founder is the fastest way to work. Later, it is the reason timelines slip. The change happens gradually enough that nobody notices the moment it turns.
Most founders respond by working harder. More hours, more meetings, more of their own attention poured into a structure that was never designed to hold this much company.
It does not work, and it cannot. You cannot out-effort a structural problem.
The Cost
What it is costing you.
Not in frustration. In money.
A (clinical stage) biotech burning €1.000.000 a month loses €3.000.000 to a single quarter of slippage. That slippage rarely comes from the science. It comes from a decision that waited weeks for someone’s attention, a team that did not know it had authority to act, or a problem that several people could see and nobody raised.
Your team knows what is broken. They have known for a while.
The question is whether anyone has created the conditions for them to say so.
What I Do
I join your leadership team as an outsider with operational authority, and I find out what is actually happening. Not what the org chart says is happening.
Then I fix it. Not with a framework, but with four things:
- Structure. Roles that exist in practice, not only on paper.
- Ownership. Decision rights held by the people closest to the work.
- Rhythm. A cadence where problems surface early rather than late.
- Trust. A team that raises problems while they are still small.
I have spent 20 years inside life science companies doing this. I am also a trained therapist, which is why people tell me things in the first week that they have not told you in two years.
That is not a soft skill. It is how the diagnosis gets made.
Where To Start
The Operating Diagnostic — €5.000, three weeks.
Three weeks inside your company. Conversations with you and each member of your leadership team. Time spent watching how decisions actually get made.
It ends in a session with your leadership team, together, where I show you what I found.
You will leave knowing what is slowing your company down, who already knew, and what it costs each month it continues.
If you do not, you do not pay
Conclusion
You did not build this to run every part of it yourself.
Thirty minutes -Nothing to prepare – If it is not a fit, I will say so on the call.

The Install
Co-founders around the Campfire
For co-founders who want to realign their vision. Are you still on the same page? Are your areas of expertise still complementary? How do you build a long-term relationship? Are you still the best possible partners, or is something missing?
Vision
This frequently results in delays, inefficient use of resources, and missed milestones.
Phase2Phase helps startups make clear strategic choices: what comes next?
We challenge the mission and strategy and identify where things can be done smarter, more efficiently, and with the right people. What stage is the company in? Do current roles and responsibilities still fit this phase? And who should be involved in which decisions?
Commercial growth is not only about developing products or technology, but also about building strong people and teams. Up to around ten employees, this is often manageable; beyond that point, bottlenecks quickly emerge. Employees may feel less seen and heard, engagement declines, and the risk of turnover increases.
How do you ensure that the mission and strategy are widely embraced across the organization? How do you align responsibilities on the work floor with that mission, so people remain motivated and take ownership?
At this point, it becomes essential to clearly define values and principles and translate them throughout the organization. This creates engaged people, sustainable growth, and a future-proof company.

Phase2phase
P2P helps startups and biotechs turn their mission into a clear strategy, concrete actions, and inspiring leadership.
Phase2Phase is led by a single initiator and supported by a collective of experienced operators from diverse sectors, ready to address complex challenges in a practical and effective way. Bringing you to the next phase!
Jolande (initiator)
For 20+ years as an interim manager, I’ve worked with a wide range of life science and biotech companies around the world. Throughout these experiences, I’ve observed many recurring challenges as well as common factors behind successful teams and programs.
More recently, I’ve shifted my focus to organizations across various industries. Because I’m often brought in to support underperforming teams or struggling programs, I’ve developed a strong ability to quickly identify organizational pain points and offer creative, hands-on solutions.
With a background in acupuncture and operational leader I’m trained to look at both people and organizations in a holistic way, with the goal of restoring balance.
I’m a creative thinker, an enthusiastic leader, and a natural motivator. It’s my passion to help other leaders boost productivity, bring back a sense of joy, and discover a more spirited way of leading their organization.
